As HR and People Operations leaders, we often talk about the "war for talent," yet many of our most seasoned professionals feel they are being "quietly overlooked" or labeled as "over-qualified"—which is often just a polite way of describing ageism.


We are currently at an inflection point for HR. Artificial intelligence is reshaping work faster than most organizations can adapt. But in this rush toward automation, we risk losing the "human capability" that actually drives business success: the ability to solve complex problems, navigate deep-rooted team dynamics, and adapt with resilience.


Here is why ignoring seasoned talent is a strategic mistake for your organization:


  • Skills Over Synonyms: Automation isn’t removing jobs; it’s redefining them. Seasoned professionals often possess the exact "skills-first" mindset needed to mentor junior teams through disruption.

  • Bridging the Generational Gap: Research shows significant clashes over expectations like "flexibility" and "engagement" across age groups. Experienced leaders are the bridge that can unify these perspectives into a cohesive culture.

  • Human Capability vs. Just Talent:  Talent alone isn't enough; we need integrated human capability that creates actual stakeholder value. This often comes from years of navigating high-risk employee relations and complex organizational changes.


We need to move beyond slogans and surface-level transformation. If we are to close the "care gap" and foster healthier, more engaged workforces, we must recognize that wisdom and historical context are just as vital as digital fluency.


My challenge to hiring managers today: Stop looking for a specific graduation date and start looking for the ability to anticipate change and close skills gaps.
